Los cambios en las condiciones de trabajo que ha impuesto la pandemia de la COVID-19 han revelado las dificultades de las empresas para responder frente a los riesgos vinculados a su capital humano.
El reciente informe “The Five Pillars of People Risk: Managing risks for workforce and business resilience” (“Los cinco pilares de los riesgos de capital humano: gestión de la fuerza laboral y resiliencia empresarial”) elaborado por Mercer Marsh Benefits, concluye que la ciberseguridad; la atracción, retención y compromiso del talento; la protección de datos y la salud laboral son los grandes retos que afrontan las empresas actualmente. Los resultados muestran el impacto que la declaración de la pandemia ha supuesto en el funcionamiento de las empresas de todo el mundo durante el último año.
La encuesta clasifica 25 riesgos de capital humano en cinco categorías principales: salud y seguridad; gobernanza y finanzas; aceleración de la digitalización; talento y cuestiones sociales y medioambientales. Para su elaboración, MMB ha contado con la participación de 1.380 profesionales del sector.
A nivel global, tanto directores de recursos humanos (46%) como gestores de riesgos (54%) coinciden en señalar la ciberseguridad y el talento como los dos riesgos clave. Mientras que los departamentos de RRHH y gestión de riesgos de las empresas españolas, no sólo han mostrado preocupación por la captación y retención del talento clave sino que, además afirman estar preocupados por el desgaste de la salud, tanto física como mental, de sus empleados.
De hecho, uno de los factores más destacados es el deterioro de la salud mental y la distinta relevancia que se le otorga en cada región. A nivel global, se ha producido un aumento de los trastornos de ansiedad, estrés, depresión y de las adicciones. Estados Unidos y Reino Unido lo consideran el principal riesgo al que se enfrentan, pero en Asia no aparece en el ranking de los diez riesgos más importantes. Alberto Puente, CEO de Mercer Marsh Benefits, explica que la preocupación de los departamentos de RRHH y de Gestión de Riesgos con respecto al desgaste laboral y la salud mental de los empleados aún no ha provocado una respuesta en la dirección de las empresas. Puente defiende que, “para que se puedan abordar satisfactoriamente los riesgos asociados al capital humano, las organizaciones deben asegurarse de que el apoyo parte del más alto nivel y se cuenta con líderes comprometidos, recursos y presupuesto suficientes para cambiar las culturas los programas de apoyo al empleado”.
Ya en febrero de este mismo año, el estudio de Mercer sobre Tendencias Globales de Talento en España 2021, puso de manifiesto que la aparición de la COVID-19 ha impulsado importantes reajustes de los procesos laborales y la redistribución de los recursos fundamentales para el éxito. Cambios que ha podido resentir la salud de los empleados y provocar cierto nivel de desgaste. Por este motivo, la salud mental y emocional ha sido la máxima prioridad en casi la mitad de las organizaciones (43%), con nuevos beneficios como suscripciones a aplicaciones de meditación, plataformas de bienestar mental y asesoramiento. Asimismo, el 39% de las empresas españolas está implementando los llamados ‘mecanismos de salud virtual’ para ofrecer más acceso a la salud a distancia (telemedicina), además de ampliar las opciones de beneficios.
El informe de MMB destaca también importantes diferencias entre sectores. Así, por ejemplo, las instituciones financieras consideran que el mayor riesgo al que hacen frente es el desgaste laboral, mientras que la industria automovilística y la manufacturera identifican la obsolescencia de las habilidades como su principal riesgo. El sector del retail, sin embargo, se enfrenta a cuestiones medioambientales y el de la construcción a los costes crecientes de los beneficios para empleados.
A nivel regional, la ciberseguridad es el riesgo más percibido en todo el mundo, a excepción de Latinoamérica y Asia. La mayor preocupación en Latinoamérica es el coste de los beneficios para empleados relacionados con la salud; en Asia, la atracción y retención de talento.
Alberto Puente, CEO de Mercer Marsh Benefits, explica que la COVID-19 ha modificado radicalmente las expectativas de los trabajadores y cómo las empresas se enfrentan a los riesgos de capital humano. Considera que los programas de salud, bienestar y prevención de riesgos han pasado a ser una de las cuestiones que más valor tienen para encontrar empleados. “La pandemia ha puesto a los riesgos de capital humano en el mapa y los líderes de las organizaciones deben facilitar que RRHH y risk management trabajen de forma coordinada con todos los equipos para minimizar esos riesgos”, concluye Puente.
