El 39% de los puestos directivos están ocupados por mujeres, cifra que se mantiene respecto a 2021 y supera a la media española (36%) y europea (33%), según Grant Thornton.
El impacto económico del coronavirus ha provocado, según los expertos, significativos cambios en el entorno empresarial y ha transformado la forma de operar de las organizaciones. Un escenario que ha favorecido la flexibilidad y diversidad en las empresas y, consecuentemente, el aumento de mujeres en los puestos de dirección.
En 2022, el 39% de la alta dirección de las medianas empresas madrileñas son mujeres. Es la misma cifra que registró el año pasado y que supera a la media española (36%) y europea (33%). Madrid es la región con mayor presencia femenina en la alta dirección, seguido de: Galicia (36%), Andalucía (34%), Cataluña (32%), Valencia (29%) y País Vasco (26%). Cataluña es la única autonomía que desciende respecto a 2021, con 2 puntos menos. Esta es una de las principales conclusiones de la 18ª edición del informe Women in Business 2022 que realiza la firma de servicios profesionales Grant Thornton a partir de casi 5.000 entrevistas y encuestas realizadas a altos ejecutivos de 29 mercados de todo el mundo, de empresas de 50 a 500 empleados, 400 de ellas en España.
A nivel nacional, España registra en 2022 el mayor número de mujeres en la alta dirección con un 36%, tras dos años de estancamiento en el 34%, provocado por el COVID-19, y superando a la media europea (33%) y global (32%). Tras este ascenso, España recupera su posición como uno de los diez países con más presencia femenina en la alta dirección de sus empresas. Concretamente, ha escalado del puesto 14 al 10, superado por los siguientes países: Sudáfrica (42%), Turquía (40%), Malasia (40%), Filipinas (39%), Indonesia (38%), Tailandia (38%), India (38%), Brasil (38%) y Nigeria (38%).
Por otro lado, el 95% de las medianas compañías madrileñas cuentan con al menos una mujer en la cúpula directiva. Cifra que supera Valencia y Galicia, donde toda la alta dirección del mid-market tiene presencia femenina, y Cataluña (98%). En España, esta cifra representa el 93% y supera a la media europea (86%) y global (90%).
Dirección Financiera y Dirección de Operaciones son las dos áreas de la cúpula directiva madrileña con más mujeres, con un 39% y un 37%, respectivamente. Le sigue: CEO/Dirección General (31%), Dirección de Recursos Humanos (29%), Dirección de Marketing (26%), Dirección de Ventas (15%), Dirección IT (13%) y, por debajo de la barrera del 10%, Partner (8%) y Controller Corporativo (5%).
En España, Dirección Financiera y Dirección de Recursos Humanos vuelven a ser las dos áreas de la cúpula directiva con más mujeres. La novedad se produce en la desbancada de la primera, con un 33%, sobre la segunda, con un 32%, que tradicionalmente ha liderado la clasificación.
La pandemia ha originado nuevos modelos de trabajo, culturas corporativas y planes de diversidad e igualdad que, según los expertos, se mantendrán a partir de ahora en las compañías. Una mayor flexibilidad del empleado o la normalización del teletrabajo han sido algunos factores que han dibujado un entorno empresarial más abierto e inclusivo.
El 45% de los directivos madrileños considera que las nuevas prácticas de trabajo derivadas del COVID-19 han beneficiado a las mujeres, frente al 20% que considera lo contrario. Esa cifra de aprobación supera a la media en España (40%), es la misma que la media europea (45%) y se ubica por debajo de la media global (62%). Asimismo, el 71% de los empresarios madrileños considera que estos nuevos modelos laborales han creado un entorno más inclusivo para el talento femenino. Un nivel de convicción superior a la media española (65%) y a la europea (57%).
Por otro lado, el 68% de los directivos madrileños creen que las nuevas prácticas laborales beneficiarán a largo plazo las trayectorias profesionales de las mujeres frente al 55% que considera que no está claro el efecto que tendrán el COVID-19 en estas.
Estas nuevas prácticas laborales, cuya demanda de aplicación por los stakeholders ha aumentado para la mitad de directivos madrileños (53%), tiene otro impacto positivo más allá de la igualdad de género. Se considera que este nuevo entorno es más beneficioso para la atracción del talento, en un contexto en el que un 47% de la empresa mid-market en la Comunidad de Madrid, según el Pulso de la Mediana Empresa de Grant Thornton, considera que la falta de personal cualificado es una de las principales barreras de negocio.
Las acciones más frecuentes que han tomado las empresas madrileñas para potenciar el compromiso de los empleados y la inclusión han sido: la promoción de nuevas prácticas para involucrar mejor a los empleados, incluyendo el teletrabajo (50%), atención a los nuevos estilos de vida de los empleados (50%), la promoción de la conciliación entre vida personal y laboral (50%), el fomento de la relación y diálogo entre mandos intermedios y/o superiores (40%) la adaptación de programas de aprendizaje al contexto actual, por ejemplo, haciéndolos virtuales (39%), la creación de un entorno de diálogo abierto entre compañeros (35%) y la promoción del liderazgo de los altos directivos (29%).
Además de aplicar nuevas acciones que promuevan la diversidad y la igualdad, los expertos recomiendan a las medianas empresas aplicar métricas que permitan cuantificar los hitos y analizar la evolución interanual. El 52% de las empresas españolas miden la igualdad salarial entre hombres y mujeres, siendo la variable más atendida por las empresas. Con notable diferencia, le sigue la medición de la percepción de los empleados en torno a la inclusión (35%), el porcentaje de promociones femeninas (34%), el porcentaje total de mujeres empleadas (32%), rotación por género (31%), porcentaje de mujeres de las nuevas contrataciones (29%), bienestar (27%) o el porcentaje de mujeres empleadas en la Alta dirección (26%).
