En un entorno digital y completamente disruptivo, la función de Recursos Humanos necesita adaptarse a las nuevas necesidades de las compañías. Saber qué buscan y qué esperan las organizaciones será clave para que el director de RRHH sea capaz de diferenciarse en un mercado laboral cambiante y más competitivo que nunca. Así se puso de manifiesto durante el encuentro “La visión de los head hunters sobre el perfil 10 de un Director de RRHH”, organizado por la Asociación Española de Directores de Recursos Humanos, desde su Comunidad de Futuro y Digitalización de la Función de RRHH y Lukkap, consultora experta en Outplacement y Experiencia de Empleado, en el que participaron consultoras internacionales de búsqueda y liderazgo de ejecutivos como Spencer Stuart, Russell Reynolds Associates y Heidrick & Struggles.
La jornada fue presentada por Miguel Charneco, CHRO de Arvato Supply Chain Services y miembro de la Junta Directiva AEDRH y moderada por Itziar Nieto, Socia Directora de Lukkap. En el encuentro, grandes expertos como Isabel Jaquotot, consultora en Spencer Suart; Pedro Lerma, Executive Search en Russell Reynolds Associates y Gabino Stuyck de Heidrick & Struggles, compartieron cuáles eran las principales tendencias sobre el nuevo rol que deben adoptar los directivos de RRHH y qué esperan las organizaciones y el mercado de ellos con el objetivo de poder mejorar su empleabilidad.
Y es que los líderes de Recursos Humanos no solo tienen que hacer frente a grandes retos dentro de las compañías, sino también a la hora de afrontar un proceso de transición laboral. Tal y como demuestran los últimos resultados de Lukkap, el tiempo de recolocación de los directores de Recursos Humanos llega hasta los 9 meses, muy por encima de la media que se encuentra en los 5,5 meses. Es por ello por lo que, tal y como señaló al inicio de la jornada Rafael Vara, CEO de Lukkap Iberia&LATAM, “urge que la función de los directores de RRHH se transforme y apoye la transformación de la compañía desde las nuevas necesidades de los clientes y de los empleados, olvidando prácticas obsoletas y culturas arcaicas”.
La realidad es que la pandemia ha puesto de manifiesto que la aceleración de la transformación y la digitalización de las compañías ya no es una opción. Y, sin duda, el director de RRHH debe tener un papel clave en ella. En esta línea, Isabel Jaquotot, consultora en Spencer Stuart, apuntaba que aquello que se busca en los líderes de Recursos Humanos es que sean capaces de convertirse en promotores de esta innovación y disrupción en las compañías, eso sí, para ello “es clave perder el miedo a la tecnología para poder empezar a tomar decisiones con impacto en las personas y en el negocio en base a los datos”, subrayó la consultora.
Asimismo, Gabino Stuyck, Executive Search en Heidrick & Struggles, quiso poner en valor la importancia de contar con las capacidades para trabajar con herramientas como el Machine Learning, la IA o People Analytics con tal de conseguir alcanzar la verdardera transformación. “Esta disrupción es cualquier cosa menos un proceso ordenado o lineal. Ser ágiles ayudará a los directores de RRHH a reaccionar de forma rápida y a ayudar a las empresas a anticiparse al futuro”, señaló.
Pero al hablar de transformación, no solo hay que hacerlo desde un único sentido digital. Y es que, tal y como se pudo extraer durante el encuentro, la tendencia es que el director de RRHH cada vez asuma más el papel de director de transformación. Así, en palabras de Stuyck, “los líderes de RRHH deben apoyar la disrupción desde una visión global, centrándose también, no solo en el impulso de la digitalización, sino en otras necesidades como la Experiencia de Empleado o fortalecer la cultura corporativa en un nuevo entorno”, destacó el Executive Search.
Otro de los principales desafíos abordados y para el que los directivos de RRHH deben estar preparados, fue el encaje del área de Recursos Humanos en el negocio de las organizaciones. Así, ante un mercado tan competitivo, es necesario que los líderes de RRHH cuenten con una gran visión comercial que los lleve a comprender en profundidad el negocio: “los managers y directivos de RRHH tienen que aportar valor y eso pasa por conseguir que las compañías sean más competitivas«, aseguró Pedro Lerma, Executive Director en Russell Reynolds Associates.
En esta misma línea, Jaquotot también reforzó la idea de esta posición estratégica de la función de Recursos Humanos dentro de la compañía, destacando que “es clave que los directivos de RRHH vayan de la mano del CEO y tengan un papel activo en el comité de dirección”.
Por último, si algo ha quedado claro es que el COVID-19 ha roto con todos los esquemas establecidos en los hábitos y los modelos de trabajo que conocíamos antes. Teletrabajo, formatos híbridos, equipos de trabajo deslocalizados… Conceptos que llevan meses siendo tendencia y que, tal y como apunta Stuyck, los líderes de Recursos Humanos deben ser conscientes de que “esta flexibilidad ha venido para quedarse. Por ello, el reto está en conseguir que, ante estos nuevos modelos de trabajo, las compañías sean mucho más eficientes y puedan sacar el máximo rendimiento del negocio”.
Así, no cabe duda de que el papel del director de RRHH será más clave que nunca en este proceso de cambio y de transición. “Los líderes de RRHH tienen un gran reto por delante: deben ser capaces de definir y acompañar al Director General a transitar del modelo laboral actual a los nuevos modelos laborales post COVID-19”, concluyó Rafa Vara.
Desde la Asociación Española de Directores de Recursos Humanos (AEDRH) Charneco indicó “Ahora más que nunca, que la gestión de personas se ha vuelto el epicentro de las organizaciones, la Asociación seguirá buscando acompañar a los asociados desde el aporte de contenido de interés y valor”.
