Inmersos en la sexta ola del Covid, son muchas las empresas que han vuelto al teletrabajo, mientras que otras muchas no lo han dejado desde que comenzó la pandemia. Está claro que el teletrabajo continúa y así seguirá, lo más previsible, en los próximos meses. Sin embargo, ¿realmente las empresas están gestionando de forma efectiva a las personas que trabajan en remoto? Sabemos que el teletrabajo implica una serie de nuevos retos que deben afrontar las empresas, ¿pero conocen sus responsables la manera de aplicar esta modalidad de trabajo de un modo óptimo?
El último informe sobre el teletrabajo del Observatorio Nacional de Tecnología y Sociedad (ONTSI) del Ministerio de Asuntos Económicos y Transformación Digital arroja datos interesantes sobre el porcentaje de ocupados que trabajan desde su propio domicilio: un 8% teletrabajaba más de la mitad de los días en el tercer trimestre de 2021, frente al 9,4% del segundo trimestre y del 11,2% del primero. Hoy el teletrabajo sigue siendo casi el doble del registrado antes de la pandemia, que era del 4,8% en diciembre de 2019.
En estos momentos, la previsión es que este modelo de trabajo se extienda más. De hecho, ya hay varias empresas tecnológicas en España que han anunciado que lo van a implementar al 100% en sus compañías. En este contexto, se hace necesaria una gestión integral y efectiva del personal que trabaja en remoto. Desde Woffu, startup especializada en la optimización de la gestión del tiempo de los empleados, se dan las claves para saber si esa gestión que se está llevando a cabo es realmente efectiva.
El teletrabajo ha traído consigo una serie de retos para las empresas. Por un lado, está el reto de la cohesión de los equipos. Al estar deslocalizados se hace más difícil encontrar el modo de que estos equipos se sientan precisamente eso: un equipo. Además, también se dificulta el hecho de consolidar la misión y visión de la compañía. Por otro lado, está el tema relativo a cómo medir la productividad de los empleados. Muchas empresas vienen de una cultura «presentista», que les ha hecho creer que cuanto más tiempo estuviera en la oficina un empleado, más productivo sería. Sin embargo, el 85 % de la población trabajadora de España asegura que su rendimiento se ha mantenido igual o que incluso ha mejorado en este tiempo en el que se ha instaurado el trabajo en remoto, según Adecco Group Institute. Por último, se encuentran las dificultades que han tenido muchos responsables de RRHH a la hora de llevar el control horario de los trabajadores exigido por la ley.
Teniendo en cuenta todo lo anterior, tal y como se destaca desde Woffu, es muy importante mantener y planificar bien los canales de comunicación. Estos deben ser claros y concretos, conocidos por los empleados y utilizados de un modo efectivo. No deben ser numerosos sino enfocados por departamentos. En este sentido, se hace esencial poder contar con una plataforma, en primer lugar, de comunicación instantánea. De esta manera, los empleados podrán compartir información o plantear dudas sin necesidad de plantear una reunión formal. Del mismo modo, en entornos creativos, son muy útiles las pizarras virtuales para la exposición de ideas y bocetos. Sin embargo, el responsable de RRHH se enfrenta en este ámbito a un doble reto. Por un lado, teniendo en cuenta que en el trabajo dedicamos el 65% de nuestro tiempo a emails, llamadas y reuniones (consultora McKinsey), es vital detectar que todas esas tareas no se tornen improductivas y socaven la concentración del empleado. Por otro lado, el responsable debe velar para que no se infrinja el derecho a la desconexión digital. Y es que se trata de la «asignatura pendiente» de las empresas españolas. Así lo constatan datos del informe sobre Desconexión Digital de InfoJobs en el que se afirma que el 82% de los trabajadores responde llamadas o ‘emails’ fuera de su jornada laboral.
Del mismo modo, otra de las preguntas que los managers de RRHH deben hacerse es: ¿Cuál es la calidad de las reuniones online que realizamos? Con la implantación generalizada del teletrabajo, muchas empresas, con el fin de mantener a sus equipos unidos y suplir lo que la presencialidad daba, optaron por agendar numerosas reuniones online, muchas veces sin un objetivo claro.
De hecho, según datos de un estudio realizado por LinkedIn, un 67% de los participantes afirmaba que tienen la impresión de que el teletrabajo que trajo la pandemia ha incrementado el número de reuniones. Estas videoconferencias llenan las horas de trabajo de los empleados y, si no tienen una planificación correcta, merman la productividad. En este sentido es básico, en primer lugar, plantearse si realmente esa reunión es necesaria o se podría resolver el tema por otro canal, como un email o mensaje instantáneo. Una vez teniendo esto claro, hay que definir bien quiénes deben estar presentes en la reunión y planificar los temas a tratar. Del mismo modo, es vital acotar el tiempo de la reunión para que no se alargue y termine siendo improductiva.
En la era del teletrabajo, las empresas deben contar con herramientas o soluciones que optimicen el trabajo. Sin la tecnología y las facilidades que ofrece, es muy difícil conseguir una implantación óptima del teletrabajo. Así que es básico, tal y como aconsejan los expertos de Woffu, que la empresa cuente con herramientas que le faciliten el control horario, la comunicación con los empleados, la formación, las evaluaciones, el onboarding... Todo ello se tiene que seguir realizando aunque el equipo esté en remoto, por eso es vital contar con soluciones adaptadas a las necesidades de la empresa.
