Si antes de la crisis de la COVID-19 existían algunas reticencias respecto del teletrabajo, el next normal las ha eliminado de un plumazo. La productividad en remoto ha mostrado sus beneficios y también sus puntos débiles. Forman parte de una concepción del trabajo, la gestión de RRHH y la retención del talento totalmente diferente. Como también han cambiado las herramientas y estrategias para afrontar la situación. Para disponer de garantías durante esta transición, el smart working resulta esencial. ¿Por qué? Porque se centra en los resultados y los objetivos, no en las horas consumidas – a veces de manera baldía – durante la jornada laboral.
El ‘next normal’ ha asestado un duro golpe al «presentismo». La deslocalización física, obligatoria por la COVID-19, ha eliminado las suspicacias a la productividad lejos del puesto de trabajo. Además, ha favorecido las medidas de conciliación familiar, reducido los gastos y simplificado la logística de transporte. Incluso ha igualado las posibilidades de retención de talento para personas con discapacidad. Pero el teletrabajo es mucho más que la realización de tareas en remoto. El smart working va más allá.
● Metodologías específicas. Para que el smart working resulte efectivo hay que definir con claridad qué tareas hay que desarrollar e implementar en esta nueva dinámica. Como también hay que tener excepcionalmente claros cuáles son los objetivos que se persiguen. Y también dónde está el nivel de desempeño óptimo.
● Una buena estrategia de comunicación. Uno de los peligros de la implementación del smart working es la ruptura del engagement, ya que se pierden dinámicas de comunicación y relacionales propias del centro de trabajo. Desarrollar una estrategia de comunicación apropiada que garantice una comunicación fluida es uno de los retos a considerar. Y no sólo con la información relativa estrictamente al trabajo, sino también con la de carácter más informal.
● Herramientas apropiadas. El smart working no se puede implementar con éxito si no se disponen de las herramientas de software para hacerlo viable y efectivo. Esto implica, desde vías de acceso a información «en la nube» hasta equipos con capacidad adecuadas. El salto hacia esta fórmula también exige avanzar hacia la transformación digital en los departamentos de RRHH con el uso de herramientas de software de gestión.
● Movilidad y Flexibilidad. Trabajar en remoto no es sinónimo de trabajar desde un domicilio, específicamente. El smart working implica poder trabajar en cualquier lugar, incluidos espacios de trabajo compartidos cercanos a la vivienda, por ejemplo. Este es uno de los principales atractivos para la gestión de RRHH. Como también resulta muy beneficioso – en términos de productividad y eficiencia – la posibilidad de que sea el trabajador quien gestione sus tiempos, horas de trabajo, carga de trabajo a lo largo de las jornadas, etc.
Poder abrazar el smart working en el ‘next normal’ no solamente supondrá un cambio significativo, en términos de productividad. También será un reclamo de primer orden, a la hora de fidelidar el talento. De hecho, ya se está modificando bastante la filosofía en la gestión de RRHH a la hora de contratar. El principio tradicional de «atraer y retener» está siendo sustituido por «atraer y atraer de forma permanente».
En un futuro, los Directores de Recursos Humanos esperan un aumento significativo en la obra de mano externa. Hasta un 79%, según datos de Nexo Professional Community, contando profesionales externos temporales y autónomos. En la capacidad de la organización para «seducir» a este talento externo y retener al interno con una buena implementación de smart working puede radicar gran parte de su éxito a corto y medio plazo.
